According to the Institution of Engineering and Technology’s 2025 Skills Survey, 76% of engineering employers struggle to recruit for key roles, with mid-to-senior technical and specialist skills topping the list, i.e. a clear signal of a growing skills crisis in the UK. Meanwhile, permanent starting salaries in engineering have seen their fastest growth in nine months, with senior engineering roles now regularly advertised at £55,000 and above. For most UK MSPs this translates to salaries rising faster than contract values.

Recruitment timelines are taking longer with 70% of UK employers reporting that sourcing people with the right technical skills remains their biggest barrier. However, the service desk must continue to run. SLAs do not pause while you wait for a hire to clear their notice period.

The hiring-first model also carries a risk that rarely gets discussed openly: an engineer leaving. Losing a strong technical hire mid-growth phase can destabilise an entire delivery operation, specially for MSPs where two or three senior engineers are carrying the weight of a dozen client accounts. The hiring all-local model optimises for stability at only one size. It struggles to scale.


What the Hybrid Team Model Looks Like?

A growing number of UK MSPs are not rejecting local hiring, but rather restructuring what local hires are asked to do.

In practice, here’s how the model works:

  • Local senior engineers will own the things that can’t be handed off, i.e. complex escalations, client relationship management, architectural decisions, and the strategic delivery that keeps accounts healthy and growing.
  • Simultaneously, offshore engineers handle the high-volume, repeatable work, i.e. tier-1 and tier-2 tickets that make up the bulk of daily service desk activity. Industry data suggests that tier-1 and tier-2 tickets represent 70-90% of total ticket volume for most MSPs, making this layer of the operation the most resource-intensive and the most suitable for offshore delivery.

The hybrid model is not a passing trend. The factors driving it are here to stay: rising wage pressure, longer hiring cycles, and increasing SLA complexity are structural features of the current UK market.

MSPs that continue to rely exclusively on local hiring hit a ceiling that reappears at every stage of growth. The next client win = a whole new recruitment cycle. The recruitment cycle takes months to fulfil. In the meanwhile, existing senior engineers have to absorb the overflow. Burnout risk rises. And just like that the delivery ceiling arrives again.

The MSPs that break through this cycle and win are those that build capacity models that can absorb new client wins without triggering a hiring crisis every time. A new engineer, whether local or offshore, will need time to understand client environments, documentation standards, and escalation paths before they can contribute at full capacity.

Perhaps the most consistent misconception is that the hybrid model means losing control of delivery. If the model is structured right, it does not. Offshore engineers operate within the MSP’s own structure, not outside it.


What It Looks Like in Practice?

Take an MSP that has been growing steadily and just recently closed two new contracts, with a third in late-stage negotiation. Their local UK-based delivery team is experienced, technically strong, loved by their existing clients, and also running dangerously close to capacity. Adding three new client accounts to their current volume will tip the scales.

The options available under a local-hiring-only model are limited. The MSP will have to begin a recruitment cycle that will take 2-4 months before a new engineer is actually contributing. The existing local team will have to absorb the additional volume in the interim, increasing burnout risk and SLA pressure. The other option is (the most commercially damaging one in the long run) to slow down sales to give delivery time to catch up.

If the same MSP were to instead implement a hybrid model, their offshore engineers would be embedded to absorb the tier-1 and tier-2 volume generated by the new accounts. The existing local senior team would continue to manage client relationships and complex delivery for all three new clients, without having to be pulled into routine ticket work. SLA commitments would remain credible. Very importantly, the sales team can continue pursuing the third contract (and more) without the delivery team absorbing all the risk.

When most communication problems arise, they are due to a process issue, such as unclear escalation paths or poorly defined expectations, not due to a language or geographic barrier.

“Will our clients accept it?”
Your clients interact with the outcomes, i.e. resolved tickets, met SLAs, responsive service. MSPs successfully running hybrid models tend not to make this a client-facing conversation, because service quality is not affected and the on-ground, local senior engineers will continue to manage client relationships.

“Will we lose control?”
Only if the model is outsourcing instead of embedding. When your offshore engineers work within your MSP’s own team structure, following its processes, standards, and its escalation paths, control will remain exactly where it should be.
